Transformative Learning and Career Adaptability as Predictors of Work Performance Among Working Students: The Moderating Role of Self-Regulated Learning

Abstract

This study investigated the influence of transformative learning experience (TLE) and career adaptability (CA) on work performance (WP) among working university students, with self-regulated learning (SRL) analyzed as both a direct predictor and a moderating variable. Grounded in Transformative Learning Theory, Career Construction Theory, and Social Cognitive Theory, the research applied a quantitative explanatory design using PLS-SEM on a sample of 170 students from Indonesian private universities who held part-time or full-time jobs. Results revealed that TLE ( β = 0.290 , p = 0.003 ), CA ( β = 0.312 , p = 0.004 ), and SRL ( β = 0.358 , p < 0.001 ) significantly predicted WP. However, SRL failed to moderate the effects of TLE ( β = - 0.076 , p = 0.260 ) and CA ( β = 0.040 , p = 0.349 ) on WP. The model explained 75.5% of the variance in work performance ( R 2 = 0.755 ), with good model fit (SRMR = 0.057; NFI = 0.850). Findings suggest SRL plays a more crucial role as an autonomous driver rather than a boundary condition. This research contributes a novel behavioral model for student-workers and highlights the importance of integrating reflective, adaptive, and self-directed learning strategies into higher education curricula. Limitations and future research directions are discussed.
