- Abstract
The global hospitality industry faces challenges in attracting and retaining Generation Z talent, especially in destinations like Bali, where traditional values intersect with modern workplace expectations. This study explores the relationships between work-life balance, organizational support, professional development, and employee motivation among Gen Z workers in Bali’s hospitality sector. Using a cross-sectional quantitative design with Structural Equation Modeling (SEM), data were gathered from 285 hotel employees aged 22–27 across luxury, mid-scale, and budget hotels through validated surveys administered online and in-person. Self-Determination Theory served as the theoretical foundation, integrated with Bali’s indigenous Tri Hita Karana philosophy to contextualize work-life balance in a cultural framework. The analysis employed a two-step SEM approach, combining confirmatory factor analysis with structural model testing to examine direct, indirect, and mediating effects. Results indicate that work-life balance is the strongest predictor of employee motivation, while organizational support and professional development also play significant roles. Moreover, employee motivation fully mediates the relationship between work-life balance and job performance, suggesting that enhanced performance requires stronger motivational states. The most notable finding is the moderating role of Tri Hita Karana cultural integration, which amplifies the positive effects of work-life balance and motivation. Overall, this study provides theoretical insights and practical strategies for hospitality managers to optimize Gen Z engagement by aligning cultural values with modern management practices.
