Abstract

This paper addresses the issue of employee turnover in high-end luxury hotels. It overcomes the limitations of a single theoretical approach by integrating Maslow’s hierarchy of needs theory, Herzberg’s motivation-hygiene theory, and relevant neuroscience mechanisms to conduct a comprehensive psychological analysis. The study identifies key psychological factors contributing to employee turnover, including job burnout, unmet needs, psychological contract breach, emotional exhaustion, and depersonalization. Based on these findings, the paper proposes a range of incentive strategies from both material and spiritual perspectives, such as optimizing the compensation and benefits system, establishing clear career development paths, enhancing organizational support and team belonging, and implementing a mental health management system. The innovative aspect of this research is the application of multiple theories to analyze the high-end luxury hotel sector, providing a theoretical basis and practical guidance for hotels to reduce employee turnover rates and enhance employee loyalty. It also urges the education sector and the hotel industry to focus on employee psychological prevention and related course practices.
