Research on the Exit Behavior and Incentive Mechanism Optimization of Ningxia University Teachers from the Perspective of Psychological Contract

Abstract

Purpose: To explore the influence of psychological contract on the exit behavior of teachers in Ningxia universities, to optimize the incentive mechanism with the psychological contract as the entry point, and to improve the stability of the teachers’ team in Ningxia universities. Methods: A questionnaire survey was carried out on 291 full-time teachers in public universities in Ningxia, and the data were analyzed using linear regression step-by-step model building. Results: Transactional psychological contract, relational psychological contract, and developmental psychological contract have a significant negative impact on the exit behavior of university teachers. Conclusion: Psychological contracts and exit behaviors of university teachers belong to the medium level, and there is still much room for improvement. Therefore, universities should pay attention to the individual differences of teachers, implement differentiated management, scientifically manage the whole process of psychological contract of university teachers, and improve the perception of psychological contract of university teachers.
