Multiple Causal Pathways to University Teachers’ Job Satisfaction: A TOE-Based Configurational Analysis

- Abstract
This study focuses on the job satisfaction of university teachers in China, aiming to explore the driving mechanisms of multiple configurations of institutional and psychological factors. Against the backdrop of digital transformation, the construction of the “Double First-Class” initiative, and intensifying performance pressure, based on the Technology-Organization-Environment (TOE) framework, five core variables—Resource Sufficiency, Technological Empowerment, Procedural Justice, Organizational Support, and Social Pressure—were selected. Fuzzy-set Qualitative Comparative Analysis (fsQCA) was adopted to conduct research on data from 210 valid questionnaires. Proposes innovative differentiated policy combinations, identified three key driving pathways. The study reveals the equifinality characteristic of university teachers’ job satisfaction, providing a theoretical basis and practical reference for universities to formulate differentiated improvement strategies.
