- Abstract
This study investigates the effects of organizational identity on turnover intention within heterogeneous work environments, incorporating the mediating roles of workplace diversity and psychological attachment, as well as the moderating role of organizational climate. Data were collected from 329 laborers engaged in the China-Pakistan Economic Corridor (CPEC) initiative across Pakistan and China, and analyzed using PLS-SEM. Organizational identity negatively predicted turnover intention (β = -0.628, p < .001). Workplace diversity and psychological attachment mediated this relationship, while organizational climate served as a moderator. These findings carry significant implications for organizational behavior and human resource management in diverse organizational settings. Study limitations and directions for future research are also discussed.
