Abstract

Job satisfaction is an important factor influencing the effectiveness of personnel working in the Medical and Health Division (BIDDOKKES) of the Yogyakarta Regional Police (Polda DIY), where employees are required to perform under demanding operational and professional conditions. Previous studies have highlighted the importance of leadership and interpersonal relationships in shaping employee attitudes; however, the process through which these factors contribute to job satisfaction within police healthcare organizations remains insufficiently explained. Drawing upon Social Exchange Theory, this conceptual study develops a framework examining the relationships among Trust in Supervisor, Interpersonal Communication, Transformational Leadership, and Job Satisfaction. The proposed framework suggests that transformational leadership explains how trust in supervisors and effective interpersonal communication contribute to higher levels of job satisfaction. Leaders who demonstrate idealized influence, inspirational motivation, intellectual stimulation, and individualized consideration are expected to strengthen employees’ trust, improve communication quality, and foster a more supportive work environment. The study contributes to the literature by presenting a conceptual framework that may serve as a foundation for future empirical research on leadership and job satisfaction in police healthcare organizations.
