Abstract

This study aims to address conceptual ambiguities and build an integrated theoretical framework based on Social Exchange Theory to clarify the conceptual relationships between financial incentives, job-related incentives, non-financial incentives, employee motivation and organisational effectiveness. Using a concept analysis approach, we reviewed and critically synthesised relevant literature to identify defining attributes, antecedents, consequences, and conceptual boundaries for each construct. The analysis indicates that financial, job-related and non-financial incentives are separate but complementary aspects of organisational incentive systems which affect organisational effectiveness directly and indirectly through employee motivation. The investigation further indicates conceptual overlaps between the incentive dimensions and suggests that theoretical coherence can be improved through clearer conceptual differentiation. The synthesis of the literature produces ten theoretical propositions that provide an integrated conceptual framework that views employee motivation as the primary mechanism linking organisational incentives and organisational effectiveness. This study contributes to the literature of human resource management by providing practical insights for the design of balanced organisational incentive systems to improve employee motivation and organisational effectiveness and by providing a stronger conceptual base for future empirical research.
