Abstract

The widespread adoption of hybrid work arrangements has prompted organizations to fundamentally rethink how human resource management (HRM) systems are designed, integrated, and enacted. While the Strategic Human Resource Management (SHRM) literature emphasizes the alignment of HR practices with organizational objectives, limited empirical research has examined how HR departments operationalize SHRM principles to support hybrid work transformation. This study addresses this gap by investigating how HR departments enact strategic HRM across four key dimensions—strategic alignment, horizontal integration, performance orientation, and HR as a strategic partner—in the context of hybrid work adoption. Drawing on a qualitative multiple-case study of four diverse organizations in Vietnam, the findings reveal that HR departments adopt varied yet interdependent approaches to embed hybrid work within organizational strategy, realign HR subsystems, reconfigure performance logic, and assert strategic influence. The study contributes to SHRM theory by extending its application to hybrid work environments and highlighting the dynamic and context-sensitive nature of strategic HRM practices. Practically, it offers insights for HR leaders seeking to lead hybrid transformation through integrated, data-informed, and strategically positioned HR functions.
