From Ambivalence to Avoidance: the Effect of LMX Ambivalence on Feedback Avoidance Behaviors

- Abstract
While the LMX literature has consistently emphasized the negative relationship between LMX quality as a univalent construct and feedback avoidance behaviors (FAB), it ignored the possibility of subordinates’ simultaneous perceptions of both positive and negative cognitions about relationship quality with the leader, namely LMX ambivalence. Addressing this research gap, the current research draws on an integration between conservation of resources (COR) theory and neurocognitive evidence and proposes a moderated mediation model wherein ego depletion mediates the LMX ambivalence-FAB positive relationship, with distributive justice acting as a contextual condition. Using a two-wave field survey of 259 retail employees in Egypt, our analysis provides robust support for our hypothesized model.
